Impact of Emotional Reflexivity on individuals’ experience with AI tools in HRM

Purpose: This study explores the emotional experience of the individuals with AI tools being used for HRM related decision-making and how constructed emotions are shaping these responses and experiences.

Design/Methodology/Approach: Qualitative research is conducted by collecting data through semi-structured interviews from 26 participants. The reflexive thematic analysis is conducted adopting an inductive approach.

Findings: The findings show a mix of positive and negative emotions (trust, anxiety, frustration, relief, confusion, empowerment, satisfaction, and resentment) from AI related to HRM related decision-making. The acceptance of AI-assisted decision-making is more than sole AI decision-making in HRM. The intensity of these emotions can vary based on past experiences and perceptions about AI decision-making and the ways AI tools are being used.

Originality: This study explores the emotional experience from individuals who have experienced AI tools in HRM. It adds to the ‘Theory of Constructed Emotions’ to understand how reflexivity constructs emotions based on previous experiences and understandings.
